“Nice job” doesn’t move the needle. When you name the exact moment, action, or impact that stood out (good or not-so-good), your feedback becomes something people can actually use.

The "How": How is the specific feedback being delivered? Is it in private, allowing for open dialogue? Is it delivered with empathy and a focus on the impact of the behavior or outcome, rather than just stating a fact? The tone, body language, and timing of the feedback session significantly influence how well even the most specific feedback is received and acted upon.

Being vague is easy, it feels safer. But general comments like "do better with clients" or "be more proactive" leave people guessing. It’s a cop-out dressed up as guidance. Specificity isn’t just about clarity. It shows respect. It says, “I’ve paid attention. I noticed this moment, this decision, this outcome.” That level of detail builds credibility and makes it easier for someone to respond constructively. If you can’t be specific, ask yourself whether you’ve really earned the right to offer feedback at all.

Providing key points as opinion without elongating to much which might leads to miscommunication or confusion in team. Feedbacks should be precise without vague questions matter always should be to the point and must be included in 'MOM' for further revision and improvement.

Specific feedback creates momentum. In boutique fitness, I coach leaders to ditch the ‘good job’ blanket praise and instead say, ‘You really nailed that welcome tour—you remembered her name, paused to ask her goals, and set clear next steps.’ It’s that kind of targeted feedback that develops team confidence and client consistency.

A positive tone doesn’t mean avoiding the tough stuff. I recommend separating your positive feedback from critical feedback. Don't mix! It makes your positive feedback more meaningful. Critical feedback can have a positive tone when framed as a step toward getting even better.

Positivity is infectious! Infecting this mindset becomes the sole responsibility of the leader himself. The purpose & goals of the department and its overall contribution to the bigger picture is essential to foster a collaborative & growth mindset within the team. As leaders, we often forget that every individual has different motivational drive & their psychological safety often plays a key role in building high performing teams. I’ve personally come to realize that 90% of growth happens when no one is looking, if you are able to achieve that - your team will always score high on performance and consistently be in the growth zone!

Too many leaders wait for the "perfect moment" to give feedback, often until it's too late. But delayed feedback loses relevance fast. It also risks being bundled into performance reviews where nuance gets lost. Feedback should be part of the day-to-day rhythm of working together. Short, timely, informal check-ins beat long, delayed lectures. And remember, timing isn’t just about speed. It’s about emotional readiness too. If someone’s under fire, don’t pile on. Wait until they can actually hear you.

We often forget that feedback isn’t a solo! If you’re doing all the talking, you’re missing half the song. Invite your team member in. Ask questions. Listen for what’s underneath the surface. When feedback turns into a conversation, it becomes less about judgment and more about discovery.

What do they think would help? You’ll often find they already know the answer. And when people are part of shaping the path forward, they’re far more likely to walk it. Adopt one of my favorite Agile best practices. The 'Retrospective' - highly underutilized (because quite frankly, usually not well facilitated). When you run in a cyclical manner, think we do business annually, quarterly, monthly, why not weekly...? Communication and teamwork can synch up and create reflection points. You can also do this as a 'Post mortem' after any initiative. By dedicating time to feedback and improvement, you ensure it's 1) thoughtful 2) continuous 3) consistent 4) traceable - and can begin holding each other more accountable. It builds it into the culture much more quickly where you normalize healthy discussions. This is the path to true relationships building.

Giving feedback without follow-through is like giving directions and walking off. You leave people holding the map but no idea how to get there. If you care about growth, stay involved. Set short-term goals. Revisit the conversation. Notice progress, even if it’s small. That shows you’re not just handing out critique, you’re investing in their development. It’s not about micromanaging. It’s about staying connected long enough to make change stick.
